Summary: | 博士 === 長榮大學 === 經營管理研究所 === 99 === Due to the lack of research on the subject of, if regulatory focus play a mediator or moderator during the process of paternalistic leadership affecting organization commitment in the domains of organizational behavior and human resource management, motivation of this study elicited. The purpose of this study is to develop a model on the relationships among paternalistic leadership, regulatory focus, and organization commitment. This study sampled 603 full-time employees from these police bureaus of National Police Agency in southern Taiwan and 4th Combat Zone of Ministry of National Defense. Analyzing data was carried out Structural Equation Modeling, Multivariate Regression Analysis, Factor Analysis, and ANOVA.
This study analyzed 409 data of effective surveys. These results of benevolent-moral leadership have a positively significant influence on promotion focus, affective commitment, normative commitment and continuance commitment. Authoritarian leadership have a positively significant influence on prevention focus. Promotion focus have a positively significant influence on affective commitment. Prevention focus have a positively significant influence on continuance commitment. Otherwise, authoritarian leadership have a negatively significant effect on affective commitment and normative commitment. Further, benevolent-moral leadership will positively influence affective commitment through mediating promotion focus. Gain-succeed plays a positively significant moderator in the relationship between benevolent-moral leadership and affective commitment. These findings support the hypotheses of this study.
Furthermore, Chinese-collectivism greatly affect the result of this study, benevolent-moral leadership have a positively significant influence on promotion focus. Moreover, authoritarian leadership have a positively significant influence on promotion focus, due to authoritarian leadership can activate approach motivational orientation. In addition, promotion focus and fulfill-obligation play a positively mediator between authoritarian leadership affect affective commitment. Promotion focus, which play a role of positively mediator between authoritarian leadership affect normative commitment. Implications for practice, limitations for research, and directions for follow-up studies are discussed.
