The action research methodology was utilized and a total of 5 teaching assistants were selected as participants. In addition, a total of 165 documents and 73 observation logs were analyzed. With regards to the process of using mentoring, results show that in order to improve the professional capabilities of part-time teaching assistants, it is necessary to systematically analyze the entry ability and needs of trainees to focus training. During training, paying trainees can enhance their participations. The senior staff can be motivated by the engagement of the junior staff. The strategy of implementing the mentoring needs to be in order as the needs to give demonstration and synthesize the performance of the trainees. In the effects on both mentor and protégés, protégés actively involve can make positive change. The support of each other can improve the professional capabilities and bring satisfaction. However, the process of mentoring is time-consuming and exhausting for heavy pressure. As for the improvement of the protégés, they are willing to spend more efforts in teaching and their assistant’s role shift to like instructors.
