This study identifies high commitment human resource management system at both the individual and team-level that predicts change-oriented OCB. This study also investigates where the psychological capital plays a role in mediating the effects of a high commitment human resource management system with change-oriented OCB. Multilevel analysis of 41 RD team data (210 employees) showed that high commitment human resource management system predicted change-oriented OCB only via individual process. This contextual influence was mediated by one intervening variable: psychological capital. The results show that change-oriented OCB is significantly predicted by only individual commitment human resource management system and both individual and team-level psychological capital. The result also shows psychological capital mediates the relationship between high commitment human resource management system and change-oriented OCB only at individual-level.
