In order to explore the associated factors of turnover for nursing personnel, the present study, different from previous ones that examined the tendency and intention to quit for nursing personnel, focused on the three-stage factors of nurse turnover – life adaptation, job adaptation, and organization adaptation. Empirical data for statistical analysis were used.
This study used the nursing personnel data of a medical center in middle Taiwan as research subjects. Totally 2,883 samples were collected from the all nursing personnel, including those on the job or left the job, during 2003-2006. Logistic regression analysis was used to test the research hypotheses.
The results showed that: 1. Among the factors of life adaptation, age and marriage were significantly associated with the turnover of nursing personnel who work no more than three months; 2. Of the job adaptation factors, the characteristics of an organization did not affect the turnover of nursing staffs who worked 4 to 24 months; 3. Among the factors of organization adaptation, marriage, position in an organization, and salary had significant effects to the turnover of nursing staffs who work longer than 25 months.
The present study suggested that: 1. When recruiting new nursing staffs, a hospital should consider the age and marriage status of personnel; 2. For the stage of organization adaptation, nurse-specific promotion and wage systems should be planned and established.
