Summary: | 碩士 === 國立彰化師範大學 === 人力資源管理研究所 === 108 === In recent years, there had been quite a lot of work-family researches, but most of them focused on the impact of work on family. On the contrary, researches seldom paid attention to the impact of family on work. Therefore, this study regarded family as a work motivation and examined its influence on employees’ work. Meanwhile, we also examined whether family context would affect employees’ family motivation, we explained the influence of personal internal factors (family motivation) on individuals (contextual performance) through self-determination theory(SDT), We explained the influence of personal external factors (family-work enrichment) on individuals (subjective vitality) through conservation of resources of theory(COR). The internal factors might change due to the employee's intrinsic motivation, and the external factors would be affected by the employees' cognitive work resources, so motivation and cognitive work resources were included in this study.
The research contribution of this study are as follows: Academically, we verified that the employee's family motivation could explain the employee's contextual performance through subjective vitality, and proved that employee's family motivation was influenced by family context (family-work enrichment). In addition, intrinsic motivation and cognitive work resources would negatively moderate the positive relationship between family-work enrichment and family motivation. In practice, through the results of academic verification, companies realized that family has a great influence on the employees’ work, so the policy of the company would value on the employees' families, because it could also improve employees’ performances.
