However, military personnel have long working hours, high pressure, high risk, and frequent job changes. Therefore, organizational change and annuity reform are a major impact on all soldiers. How to retain excellent talents and create more development potential for the team and stability has always been a topic of concern for leaders. Although the government has initiated many policies to supplement manpower, but retired people are more than new recruits. This has always affected the operation of grassroots units. This study is mainly to understand the relationship between "satisfaction" and "leadership" and "turnover tendency" after volunteers have suffered many organizational adjustments and pension reforms. This is based on the volunteers of the Air Force’s ground crew to conduct sample surveys and collect questionnaires. The questionnaire was produced by the Likert scale and a total of 210 questionnaires were issued. A total of 180 valid responses (86%) were collected for further descriptive statistical analysis and structural equations modeling to test the hypotheses proposed in the research framework. The results show that : significant positive impact on soldiers and turnover tendency, significant negative impact on job satisfaction and turnover tendency, significant negative impact on leadership and turnover tendency. Finally, based on the results of this study, the following suggestions are proposed to relevant units, organizers and follow-up research: the best priority in the workplace is the place of residence for soldiers, strengthen the police surveillance facilities in the camp, reduce the guard service, simplify the data and simplify the data to reduce repetitive work, leadership adopts a transformational leadership style that encourages improved workflow and increases work efficiency. The negative correlations in the research are for the reference of policy management units and leadership control courses, so that all levels of cadres can make the best leadership methods through existing resources, effectively reduce the rate of personnel retreat, and achieve the purpose of long-term use of the outstanding talents of the national army. 張毓騰 2019 學位論文 ; thesis 78 zh-TW |
