Gradually, it turns to be aging society, all walks of life start to pay attention to the elders’ caring and welfare. Since caregivers are the frontline staff to provide service, they are the key factor of caring quality. They face the elders’ body changing a lot, with pain and death, and they can’t do anything. It brings a complex stress to caregivers, affects the job performance of caregivers, even come with turnover intention. At this time, social support plays an important role, also an important factor of letting caregivers to get through different stress. The focus of this study is to explore the relationship between caregivers’ compassion fatigue, turnover intention, intent to stay, job performance, and social support as the moderator. This research questionnaires were used to collected valuable data from the long-term care facility of a nonpublic entity in in the central area of Taiwan. The data was gathered from 84 caregivers of 11 institutes, and line manager assisted in giving a job performance score of caregiver. By using hierarchical regression, the result of study can realize the relationship between compassion fatigue, turnover intention, intent to stay, job performance, and social support. The results of the study find that as compassion fatigue is higher, turnover intention will be higher. Besides, both peers and friends’ s supports and family members’ support moderate between compassion fatigue and turnover intention. In conclusion, this study focus on the effect that compassion fatigue bring to caregivers’ job performance, and social support as the moderator. And better understand the fact that why long-term care facility has suffered from brain drain. Enterprise can consider to provide employee assistance programs in the future, through the professional system, preventing and solving the problem which will impact on caregiver’s job performance, like: adapting the working environment, maintain the relationship with family, interpersonal relationship, health, financial problem, legal problem.
