Summary: | 碩士 === 輔仁大學 === 教育領導與發展研究所碩士在職專班 === 106 === This study aims to explore the relationships amongmilitary instructors' sense of organizational change uncertainty, career transition psychological resources and turnover intentions under the "Teacher's Retreat from Campus Policy" from Ministry of Education. The "Organizational change uncertainty, Career Transition Psychological Resources and turnover intention Questionnaire" was developed and used as a research tool. A total of 190 high school military instructors were selected as samples, with the return of 168 questionnaires. The effective questionnaire rate was 88.4%. Questionnaire data were processed by statistical methods such as independent sample t-test, one-way AVOVA, Pearson correlation, and regression analysis.
The results of this study showed that the status in terms of organizational change uncertainty and career transition psychological resources was medium to high among the military instructors, with the highest level of reduction in resources and trust, respectively. The turnover intention was at the intermediate level for the military instructors. Among the background variables, factors such as age, academic qualifications, current job title and career transition plan choices have significant influences on organizational change uncertainty, and factors such as academic qualifications and career transition plan choices were factors that influence the psychological resources. Military instructor with different academic qualification levels, current job title and the career transition plan showed different turnover intentions. There was a significant positive correlation between organizational change uncertainty and turnover intention, and a significant negative correlation between career transition psychological resources and turnover intentions. The sense of job insecurity is the most positive predictive factor for military instructors' turnover intentions; and the degree of self-practice is the most negative predictive factor for military instructors' turnover intention. In addition, career conversion psychological resources have a partial mediation effect on the relationship between organizational change uncertainty and turnover intention.
According to results from this study, it is recommended that the policy authorities should clearly formulate change plans and supporting measures, and introduce education counseling to promote the successful career transitions of the military instructors. Advise to the military instructors include to encourage them to stick to their positions and use their value; examine career transition plans and do a good job of analysis of pros and cons; strengthen individual psychological resources and increase their willingness to stay; establish working relationships to prepare for unexpected needs.
