In order to guarantee the amount of members can deal with the general task in each office, CGA has been emphasizing on recruiting. Although the result is good, there are many members would not continue the contract on this job. There are also many new soilders not adapting the life in CGA, and they try to break the contract. In this study, job involvement, job values, motivational factors, internal marketing and organizational commitment are apllied to questionnaire to clarify what affect the organizational commitment in CGA and how to enhance the wilingness of renewal. The questionnaire ranges from Hualien and Taitung in the Eastern Branch of CGA. There are 450 samples, and the valid response ratio is 96% without the invalied samples. 1. Different population statistics and work experience have parts of impact on job engagement, job values, motivational factors, internal marketing and organizational commitment. 2. There are significantly positive relationships between job involvement, job values, motivational factors, internal marketing and organizational commitment. 3. Internal marketing and job involvement have positive causal relationship with organizational commitment. The emphasis on job involvement, management support and effective communication would have positive effect on the willingness to work and renewal. Based on the result in this work, there are three suggestions as below: 1. CGA should increase the identification of job involvement, management support, effective communication, achievement to rise the willingness to work and renewal. On the other hand, the emphasis on motivation and growth, interal value and job focus would promote the organizational identification. 2. The reason of each policy and work would obviously affect the achievement in CGA. The suggestion is that continuing to provide the reason of the policy and work to enhance renewal. 3. The last suggestion is enhancing the organizational commitment to improve the quality of working. The organizational commitment also has positive relationship to working performance. In addition to pursuing outstanding service quality, the internal communication can improve the cooperation and organization efficiency. It can also improve the organization identification.
