It adopts the qualitative research method to collect data by interacting with three research objects from different organizations with the same industry to get information to analyze and conclude the differences and the impacts that causes by them. The results of this research are summarized as follows, 1.Pre-retiremnet seniors are more aggressive and focus more on self-affirmation and reputation. 2.Pre-retirement seniors are morelikely to casue agency problems. The common method is to invest in hardware to get performance. 3.Pre-retirement seniors are more likely to apply for a cash advance, and this will cause problems for the successor. For example, limited resources of organization lead to organizational conflicts and destruction of organization harmony. 4.Pre-retirement seniors are more likely to break the rules and regulations of organizations. Once they make a mess of the rules and regulations, middle managers are more likely to lose their authority.
