In the recent years, in order to raise the quality of education, the Ministry of Education has been paying more attention to both the educational rights and the learning needs of the special education students, making the special education more delicate. For the purpose of making disabled students have personalized education, special education assistants are introduced to enhance the teaching effects of the teachers in centralized special education classes. However, the workload is various and heavy for a special education assistant, so the rate of job leaving is high, which in result causes the admistration units much trouble in hiring assistants.
The study focuses mainly on the critical factors influencing the special education assistants' willingness to stay. First, related literature was probed into and the opinions of experts were collected by conducting Modified Delphi Method twice. Then, the questionaires of Analytical Hierarchy Process (AHP), which is based on experts' opinions, were given to special education assistants, special education teachers, and related administration staff. The related weights of affecting factors were analyzed and summarized by the Analytical Hierarchy Process .
The results show that among the ten factors in the three catagories, the top five major evaluation indexes are personality traits, role perceptions, work motivations, workload and work pay. On the contrary, interpersonal relationship and leadership behavior are two minor factors. The results of this study can be important references for the related educational administrators to hire and manage special education assistants.
