In order to realize the key reasons that our national volunteer soldiers continue to stay in the military units, this study took conjoint analysis to find how to increase the soldiers’ willingness to retention. We took "salary treatment", "nature of duties", " additional value ", "retreat training" as main factors to influence the soldiers’ willingness to retention. The results reveal that our volunteer soldiers consider the importance of retention factors from high to low are "nature of duties", " additional value ", "retreat training", and "salary treatment". In the “nature of duties”, the volunteer soldiers prefer “working in the logistics unit” rather than “working in the combat unit”; In the “additional value”, the volunteer soldiers prefer “practical living allowance” rather than “soldier’s professional image”; In the “retreat training”, the volunteer soldiers prefer “12 months” rather than "6 months” vocational training and counseling; In the “salary treatment”, the volunteer soldiers prefer “wage growth” rather than “promotion smooth”. According to those results, most of the volunteer soldiers prefer to “working in the logistics unit, practical living allowance, 12 months vocational training and counseling, and high wage growth ". Therefore, we suggest that the military units can take these results into their recruiting and retention strategies to increase the number of the volunteer soldiers and their willingness to retention.
