In this study, cross-sectional descriptive correlation design was used. Convenience and snowball sampling were used, participates were recruited included all nurse practitioner and prospective clinical nurse specialist in Kaohsiung, in Taiwan. Data were collected by structured questionnaires. SPSS 22.0 and AMOS23.0 software for data analysis. Totally 260 questionnaires were distributed and valid questionnaires were recovered and respond rate was 97%. There was a significant negative correlation between the workload and job satisfaction (r=-.043,P<.001). The workload and willingness to stay were negative correlated (r = -.171, P <.001). Job satisfaction and willingness to stay were significant positive correlation (r = 2.881, P <.001). In addition, the overall model with the appropriate degree of χ2 / df = 0.87, CFI = 1.000, GFI = 0.987, AGFI = 0.972, and RMSEA = 0.000, indicating that the mediation model has goodness of fit. Therefore, improving job satisfaction will help to increase the retention of nurse practitioners. We hope that the results of this study can be used as a reference for the future development of relevant nursing policies to improve the working environment of nurse practitioner.
