Abstract
Staff turnover has always been an important topic in industries and academic world. The Taiwanese government’s move towards voluntary military recruitment in 2008 has made military service a career choice, thus the number of researches relating to soldier retirement has increased exponentially. However, since the retirement timing is very precise and that retirement is seen as scheduled, the emotional fluctuation of retiring personnel is usually neglected, and few prevention measures are made.
This thesis considers that the effectiveness of military recruitment has increased due to policy change, yet the retirement rate is as high as 60%, and particularly higher for infantry and armor conscripts. Most of the soldiers do not wish to stay in the military at expiration of service term, and the high retirement costs and underlying crisis for the organization cannot be ignored. Should the factors of burnout be known before the retirement and adjustments and changes be made accordingly, the retention of outstanding conscripts in the military would become promising.
The purpose of this research is to investigate job satisfaction, organizational commitment, work burnout and retirement intention of voluntary conscripts of Taiwanese Army. The research is carried out by distributing questionnaire to volunteer conscripts at infantry and armor Brigades in certain Army Corps in southern Taiwan.
The results demonstrate:
1. Job satisfaction has positive effect on organizational commitment.
2. Job satisfaction has negative effect on work burnout.
3. Organizational commitment shows negative impact on work burnout.
4. Work burnout shows positive impact on retirement intention.
5. Work burnout mediates job satisfaction and retirement intention.
6. Work burnout mediates organizational commitment and retirement intention.
7. Organizational commitment mediates job satisfaction and work burnout.
