Summary: | 碩士 === 佛光大學 === 管理學系 === 105 === Taiwan's medical management environment has been facing the severe shortage of medical staff challenge in internal medicine, surgery, obstetric-gynecology, pediatric and emergency care medicine in recent years. Under this situation, the organizational behavior science points out that the perceived organizational support(POS) of the medical staffs will significantly affect their working attitude and behavior. So we conducted a study to explore the relationship between perceived organizational support, job satisfaction and organizational commitment in a regional hospital in Yilan.
We started first with reviewing the related literatures and their different dimensions. The dimensions included then for POS were institutional support, supervisor support, instrumental support and reciprocation wariness; for job satisfaction internal satisfaction, external satisfaction and general satisfaction; for organizational commitment affective commitment, continuance commitment and normative commitment.
Through questionnaire survey, 320 questionnaire copies were sent and 307 (95.94%) participants responded in our study. The following findings were deducted from our study: 1. POS had significant positive effect on organizational commitment; 2. POS had significant positive effect on Job satisfaction; 3. Job satisfaction had positive effect on organizational commitment; 4. Job satisfaction has significant mediated effects between POS and organizational commitment. The above findings may serve as a reference in the implementation of human resource management in the hospital.
