Summary: | 碩士 === 國立彰化師範大學 === 人力資源管理研究所 === 103 === To reduce the effects of talent gap, companies not only use salaries and benefits to contain talents, but also adopt ways of increasing the connects with companies, that means, increasing employee’s organizational attachment. However, the influence of the organizational attachment is unclear. There are two purposes of this research. First, examining the relationships between organizational attachment with service quality and organizational attachment with well-being. Second, understanding whether job engagement and savoring play mediating roles between organizational attachment with service quality and organizational attachment with well-being.
The data were collected from restaurant service employees of the tourist hotel industry in Taiwan. A total of 500 participants and 301 valid samples were obtained. To test the research hypotheses, hieratical regression analysis and structural equation model were adopted. The estimation results showed that: first, there is a positive relationship between organizational attachment and service quality; second, there is a positive relationship between organizational attachment and well-being; third, organizational attachment have a positive impact on service quality through job engagement; and four, organizational attachment have a positive impact on well-being through savoring. Based on the results, three practical implications were illustrated. First, increasing the level of employees’ organizational attachment. Second is to raise the job engagement of employees. Third, enhancing the savoring ability of employees.
