Summary:碩士 === 國立彰化師範大學 === 人力資源管理研究所 === 103 === This study aims to figure out that employees perceived or experience conflict makes what effect on the subjective competence and procrastination (decisional procrastination) in the project team. In addition, whether the instability of self-esteem will enhance the procrastination is also a crucial issue in this study. The sample of this study is selected from general organizations, and the author us dyad-approach to collect 201 questionnaires that are returned in valid. Moreover, the author use confirmatory factor analysis(CFA) and hierarchical regression analysis as analytic tool to testify the assumptions of the study. The outcome of this study shows that conflict has a negative impact on the subjective ability, and is positively related with decision-making. Futhermore, subjective competence has partially mediating effect on conflict and decisional procrastination. According to the result, four management meanings are brought up. First, the study focus on establishing specific norm of team to reduce conflicts. Second, it provides the cognitive improvement course to the employee who has low subjective competence. Third, it creates the performance climate for the project team. Finally, it sets up the empathy training course for supervisors to make them understand employee more realistically.
