The study also addresses the deficits in the literature by examining the moderating role of CEO-TMT exchange on the links between TMT personality compositions and psychological empowerment. A large-scale sample collected from over 700 executives in 210 firms in a Middle Eastern country (Jordan) was analyzed using structural equation modeling and hierarchal regression approaches. The research results show that TMT personality traits, as measured by the Five Factor model (FFM), have significant effects on psychological empowerment, which in turn produces a positive effect on decision quality and then firm performance. Psychological empowerment and decision quality also sequentially mediate the relationships between TMT personality compositions and firm performance. Moreover, CEO-TMT exchange moderates some of the relationships between TMT personality traits and psychological empowerment. This study advances the upper echelons perspective through investigation of the “black box” between TMT socio-psychometric characteristics and firm performance. It highlights the significance of the CEO-TMT interface, the psychological strength of TMT members and their socio-cognitive bases in firm decision and financial outcomes.
