Summary:碩士 === 國立中山大學 === 人力資源管理研究所 === 102 === In recent years, the agriculture and manufacture industries developed and formed into service industry in Taiwan in the past decades, it is an important indicator of developing country, along with the service industries booming and reserving entry-level supervisor to enhance corporates’ competitiveness, thus the demand of management trainee in workforce market also huge.     The definition of management trainee is to select the candidates who have capability and potential in management from internal and external, the company provide series tentative fast-track training then promote the qualified candidates to entry-level supervisor, and keeps to developing them for mid-level or high-level management position, corporate invest lots of resources to these elites because they are identified talents; to general staffs, they named these talents as "Airborne Force ", which means they jump to supervisor position quickly. Due to their quick path, their turnover rate is much higher than general staffs because they are required to deliver satisfied result in short-time.     Therefore, this study focus on the effects of social support and degree of organization socialization on new management trainees’ organization commitment, and discusses the effects of social support on degree of organization socialization and organization commitment, the effects of degree of organization socialization on organization commitment, and the mediating effects of degree of organization socialization between social support and organization commitment separately. The author distributed 130 questionnaires to traditional manufacturing, financial service and general service industries management trainees in Taipei area and 105 returned effectively. Analyzed with SPSS regression to verify the hypotheses, and found that social support correlates positively with degree of organization socialization and organization commitment, degree of organization socialization correlates positively with organization commitment, degree of organization socialization has partial moderating effects between social support and organization commitment of new management trainee.
