The objective of this study is to fill the research gap. Employees are important invisible asset for organizations. How to effectively manage, inspire their maximum potential, and create better performance is an important topic for organizations in a competitive environment. Therefore, this study aims to understand the impact of transformational leadership on job performance, and explore the mediating effect of job satisfaction and the moderating effect of job characteristics. Our study target is military soldiers for our research, a total of 250 questionnaires were distributed, 220 dyads were returned, 197 valid questionnaires (response rate 88%). We use the questionnaires to collect data and utilize SPSS statistical analysis software to analyze data. According to the research findings, I found that the effects of transformational leadership behavior on job performance showed a significant positive relationship, the transformational leadership behavior of chief and the job satisfaction of staff also showed same result. In addition, job satisfaction between transformational leadership and job performance has mediating effect. Finally, job characteristic has moderating effect on transformational leadership and job satisfaction.
