Within the literature of social comparison, members with high performance are often harmed by the members of low performance because the emotion of jealous and inferior. And the harming behavior might decrease the team performance, even more it might cause negative effect to team member on physical and mental. Therefore, the harming behavior is not benefit to teams. Organizations usually hope can increase its performance by helping behavior within team members instead of harming behavior. However, from the point of social comparison within the extant literature, the concept of helping behavior is still unclear, especially for the point view from the member of high performance to discuss the impact from expected future performance similarity to the helping behavior and will the impact from downward comparison to helping behavior affected by expected future performance similarity and cooperative team goals. Therefore, the research will discuss the helping behavior from the point view of downward comparison and the effect of expected future performance similarity to the helping behavior. Also, the research will discuss about the relationship between downward comparison and the helping behavior will be affect by expected future performance similarity and cooperative team goals or not. The sample was collected from three colleges and the samples were paired as the dual relationship within the team. The number of pair sample were 109 and the number of team were 35. The result was made by the hierarchical linear model analysis and shows 1.After downward comparison, high performer will produce more helping behavior to the low performer when the performance gap is small. 2. Expected future performance similarity will affect the helping behavior, but there will be less helping behavior to the member who's performance gap is small 3.There is no significant effect between the relationship of expected future performance similarity and the helping behavior after downward comparison. 4. There is no significant effect between the relationship of cooperative team goals and the helping behavior after downward comparison. In the end, the research provide related suggestion and managerial implication for the following research and the managers as references. Kuo-I Chang 張國義 2014 學位論文 ; thesis 62 |
