However, nursing staffs are generally under high pressure and long working hours in workplace, it will influence upon occupation well-being of nursing staffs. The effects of work environment (e.g., organizational values or culture) have on nursing staffs’ attitude and behavior can be measured form person-organization value congruence. This means that when nursing staffs’ value are consistent with their hospital’s value, the nursing staffs can be more identified with the goals of nursing profession. Therefore, they will be more engaged in the nursing profession, be full of vigor, and be less likely to suffer from burnout in their occupation. Therefore, this study explores the relationship of nursing staffs’ value congruence, professional commitment and occupational well-being (work engagement and work burnout). In addition, this study examines the mediating effects of professional commitment on the relationship of value congruence and occupational well-being. The sample of this study was nursing staffs in domestic regional hospitals, and data were collected through questionnaires. A total of 410 questionnaires were distributed, 345 valid questionnaires returned. The valid return rate is 89%. Through regression analysis and sobel test, the results are as following: 1.Value congruence has a positive effect on work engagement. 2.Value congruence has a negative effect on work burnout. 3.Value congruence has a positive effect on professional commitment. 4.Professional commitment has a positive effect on work engagement. 5.Professional commitment has a negative effect on work burnout. 6.Professional commitment has a mediation effect in the relationship of value congruence and work engagement. 7.Professional commitment has a mediation effect in the relationship of value congruence and work burnout.
