Following the results of the survey data obtained from 287 expatriates who currently state in China and Taiwan, this study developed some important conclusions. First, expatriate personality and social capital become an important factor that have influence to expatriate cultural adjustment. Sometimes different condition will lead to stress for the expatriates. With good personality and social capital, expatriate can deal with stress as well. Besides, expatriate stress and expatriate cultural adjustment have impact to expatriate outcomes. Furthermore, expatriate cultural adjustment has positive influence on expatriate outcomes. Finally, there are some moderating variables including expatriate intelligence, expatriate experience in abroad, LMX, and organizational support that can enhance the success of expatriation. These moderating variables predict that the influence of expatriate personality and social capital on expatriate stress and expatriate cultural adjustment can be strengthened when the levels of expatriate intelligence and experience in abroad are high. However, the results came out with not significant influence of LMX and organizational support as the moderating variables. The possible reason can be the differences of culture in different countries. Since previous studies regarding the moderating effects of expatriate success are limited, the results of this study can provide as important references for further academic validations or provide as a baseline for professionals to select and train appropriate expatriates in the overseas marketplace.
