to school teachers. That is to say, school teachers act as agent fot their principal to promote schools’ affairs. Therefore, there is an agency relationship between principals and teachers. In other words, the principal is a person in charge, and teachers are agents relatively. There are a lot of agency problems in a school organization; however, they are seldom studied. Agency problems in a school organization include goal conflict, information asymmetry, and opportunism. This study aims to understand the relationships among these agency problems, organizational commitment and job involvement.
The study takes public elementary school teachers in Tainan City as the main participants and applies stratified purposive sampling method to select 700 teachers to conduct the questionnaire survey. The amount of 689 questionnaires is returned and 613 of them are valid. For these valid questionnaires, confirmatory factor analysis was used to test each dimension measurement’s internal consistency, construct validity,convergent validity and discriminant validity, and then structural equation modeling was used to explore the relationships among variables. In addition to conducting the path analysis with latent variables, the SOBEL test was also performed to examine indirect effects.
The major findings are as follows:
(1) Goal conflict in agency problems has a negative influence on organizational
commitment and job involvement.
(2) Information asymmetry in agency problems has a negative influence on
organizational commitment and job involvement.
(3) Opportunism in agency problems has a negative influence on organizational
commitment and job involvement.
(4) Organizational commitment has a positive influence on job involvement.
(5) Goal conflict, information asymmetry, and opportunism in agency problems have negative influences on job involvement via the mediation effect of organizational
commitment.
Finally, according to the results, the study provides conclusions and suggestionsto educational authorities, schools and future researches as a reference.
