Therefore, military of Taiwan should value the issue of how to elevate the soldiers’ commitment to and attitude toward the organization. Air Force Command and the volunteer soldiers of the troops administered by the command were the subjects of the study, and the relation between mentoring function and organizational commitment of the volunteer soldiers was discussed by the mediating effects of organizational socialization and moderating effects of conscientiousness personality. The study conducted data analysis with 379 valid questionnaires to verify the hypotheses of the study. The methods used in data analysis included descriptive statistics, confirmatory factor analysis (CFA), reliability analysis, validity analysis, Person product-moment correlation coefficient, T-test, one way ANOVA, hierarchical regression analysis and Harman’s one factor test, and statistics software SPSS 19.0 and AMOS 18.0 were the analysis tools for the study. The findings of the study were as follows : 1.there was a positive correlation between the cognition of mentoring fuction and the result of organizational socialization of the volunteer soldiers of Air Force, 2. there was a positive correlation between the result of organizational socialization and the attitude of organizational commitment of the volunteer soldiers of Air Force, 3.the cognition of mentoring function could influence the attitude of the volunteer soldiers of Air Force toward organizational commitment through the result of organizational socialization, 4. conscientiousness personality could strengthen the positive relation between mentoring function and organizational socialization, 5.there was no level of significance in the interaction between mentoring function and conscientiousness personality which indirectly influenced organizational commitment through the mediator of organizational socialization. In the conclusions of the study, three practical suggestions were proposed : “ value mentoring benefits and eradicate negative cognition ”, “ implement on-the-job training and perfect curriculum structure ” and “ improve selection mechanism and care personality development ”.
