Besides, to face the changing of nursing roles and the function of responsibilities, the nurse staff needs to suffer more and more pressure. Therefore, the main purpose of this study was to compare the demographic differences of nursing staff on role stress, organizational support, and professional commitment. It was also to examine the relationships and influence among those three variables. Finally, this study was to examine the moderator of organizational support in the relationship between role stress and professional commitment. This study utilized the questionnaire survey method. The research subjects were 416 nursing staffs from a regional teaching hospital in Kaohsiung . Through investigating and analyzing , the findings indicated that the elder nurses expressed high role stress, organizational support and professional commitment. The married and higher education ones demonstrated higher role stress. Also, less work experienced ones showed higher role stress, whereas head nurses exhibited higher organizational support and professional commitment. Next, there were significant relationships among role stress, organizational support, and professional commitment. Role stress had a significant negative effect on professional commitment , whereas organizational support had a significant positive effect on professional commitment. However, organizational support did not have a moderating effect in the relationship between role stress and professional commitment. Finally, this study suggested that the hospitals shall encourage nurses to keep learning, and set up guidance mechanism for new nurses as well as employee assistance program which in turn lead to reduce role stress on nurses and improve organizational support for enhancing professional commitment of nurses Shwu-Ming Wu 吳淑敏 2013 學位論文 ; thesis 95 zh-TW
