The Research first the collection of role conflict of roles of HR personnel-related documents, and HR personnel face outline of role conflict set the category set of interview questions, to qualitative depth interviewing for research. Total interviewed seven of more than two years practical experience of the HR officer, guide it back in their faces on the substantive work of real-world examples of role conflict for data collection. Data analyzed and summarized through interviews, found that: First, HR officer roles respectively, "task", "conflict resources" and the "resource conflicts". Second, task conflict experiences from the minimum resources to do most things, scapegoat, and the reason for the superior horse possible professional and non-professional leadership, the solution to the advancement of HR departments within the company, to collect information to convince the outside world inside, and no choice but accept the task. Third, resource conflict experiences from the business layer and the position of head of conflict, business and employment conflict of interest between employees, causes are in the positions and interests of the problem, its solution divided by the way of communication, persuading the party outside the concession, with greater interest to convince eventually will be responsible for issuing the final instructions of the higher resolution. Four conflict, idea from contrary ideas, contrary to the experience of emotion, main reason comes from the test of the proposal was not adopted, responsibility and human nature, solutions have two compromises on the surface and a negative compromise. Five, respondents generally agree that human resources role compared to other duties to role conflict occur more easily, the reason for this is the dual role, filling biscuit and issue positions and interests, and HR personnel to the opposite role conflict, usually appears positive, negative and accepts two kinds of psychological feeling. 方妙玲 101 學位論文 ; thesis 67 zh-TW
