Summary:碩士 === 銘傳大學 === 公共事務學系碩士在職專班 === 100 === The purpose of this study is to investigate how organizational justice affects public personnel’s work satisfaction and change resistant attitude. Then it further explores how job satisfaction and change resistant attitude respectively affect the emotional commitment and change support behavior. Finally this study tries to find out whether the organizational identification mediates the relationship between procedural justice , affective commitment, values fit , and change support behavior. In this study, 338 valid samples are collected and uses the hierarchical regression to test the research hypotheses we explored. The empirical results show that the justice recognition has a positive effect on job satisfaction, and that job satisfaction can improve the emotional commitment and change support behavior. In addition, the enhance of cognition of procedural justice can reduce resistance to reengineering in public sector.Finally, it further finds that organizational identification fully mediates the relationship between procedural justice and affective commitment.
