Summary:碩士 === 慈濟大學 === 社會工作學系碩士班 === 99 === This study is to explore the retention factors of the floating generation social workers in Hualien non-profit organizations. Self-designed questionnaire is used. 118 subjects from social workers born in 1975-1987 (the floating generation) and working in Hualien non-profit organizations are collected. The questionnaire was constructed with several factors, including personal background, organization type, work characteristics, characteristics of floating generation and organizational commitment. According to the results of statistic, eight important finding are: 1. The floating generation social workers in Hualien non-profit organizations have positive organizational commitment and relative higher retention. They don’t agree with the characteristics of floating generation. 2. The percentage of social workers working more than three years is 43.2%. That clarifies the stereotypes about social workers in non-profit organizations is highly turnover ratio. 3. Most of Hualien non-profit organizations were founded more than 21 years and with religious background. 4. The salary of social worker in Hualien non-profit organizations is between 25 and 35 thousands without urban-rural difference. 5. The retention of main economic provider is higher than that of non-main economic providers. 6. social workers working in the non-profit organizations without religious background has higher organizational commitment than those with working in religious background non-profit organization. 7. The lower characteristics of floating generation, the higher organizational commitment and retention. 8. The higher characteristics of work, the higher organizational commitment and retention. Job autonomy would predict the intention of stay . This study provided concrete recommendations and future directions for non-profit organization management and social workers education.
