Summary: | 碩士 === 國立中正大學 === 勞工關係學系暨研究所 === 99 === “I solemnly pledge myself before God and in the presence of this assembly, to pass my life in purity and to practice my profession faithfully. …” Every student enrolled in nursing programs has to recite Florence Nightingale’s pledge to assure her/his professional goal. Nevertheless, great number of nurses quit their jobs, after years of professional practice, for intensive pressures from the hospital, nursing workloads, and family.
This study planned to investigate influential factors toward nurses’ turnover intention to reduce ever-increasing nurses’ turnover rate. Six hospitals, in Yunlin, Chiayi and Tainan, participated to this study and 100 practicing nurses from each above hospital were drawn as samples. A mailed questionnaire was sent to every sample and 422 questionnaires were returned with the return rate of 70.3%.
Major findings are found as following:
1.Nurses who are unmarried, aged from 25 to 30, working on irregular hours, and fulfilled the first
contract, show higher turnover intention.
2.The more workloads, repetitious work routine, dangerous working condition, and red-tapped, the higher
nurses’ turnover intention.
3.Well-defined and objective promotion plans, reasonable compensations, and harmonious working
atmosphere are helpful in reducing nurses’ turnover intention.
4.Nurses who accept hospital’s religious belief show low turnover intention.
5.Insufficient local services, poor working conditions, frequent hospital-wide appraisal and better
family income tend to increase nurses’ turnover intention.
