Summary: | 碩士 === 元智大學 === 企業管理學系 === 98 === In recent years, nonprofit organizations(NPOs) grow rapidly, and researchs in NPO’s human resources management gradually receive more attention.Other than staff and volunteers as members in NPOs, some practice and research scholars bring up the “voluntary-staff” concept. Most of the NPOs'' members join the organization because they agree with the mission of the organization. Besides, historical studies in Western-countries have found that the identification within organization could be distinguished, and the outcome effects are different.
This study tends to take Tzu Chi organization as a sample, a total of 480 questionnaires were dispatched and 256 valid questionnaires were returned. There are 133 questionnaires from volunteers, 55 questionnaires from staffs, and 68 questionnaires from voluntary-staff. Based on the returned questionnaires, we conducte factor analysis, Cronbach’s α, correlation , hierarchical and block regression in order to test the hypotheses。
The main findings of this study are as follows: (1) Members of identification within nonprofit organization could be distinguished. (2) The.organizational commitment of volunteers and voluntary-staff is higher than staffs’. Whereas, the emotional exhaustion of volunteers and voluntary-staff are lower than staffs’. (3) The effects of global identification to organizational commitment are higher than local identification’s. However, the effects of global identifications to emotional exhaustion are lower than local identification’s. (4) The staff has a moderator effects in the relationship between global identification, supervisor identification and organizational commitment. Finally, this study’s limitations, management implications, and future study directions are discussed.
