Summary: | 碩士 === 東吳大學 === 國際經營與貿易學系 === 98 === The research was designed to explore how the institutional pressures to influence the human resource practices of enterprise foreign operation units. The main purpose is to examine the relationship between institutional pressures, isomorphism of human resource practices, and expatriates’ knowledge management performance.
The research surveyed 205 Taiwanese expatriates’ informants to collect data. The empirical results show that institutional pressures are positively related to isomorphism of human resource practices, and isomorphism of human resource practices is positively related to expatriates’ knowledge management performance for enterprise foreign units. However, the different of isomorphism of human resource practices can lead to different results of expatriates’ knowledge management.
The contributions of this study include two sides, academic and practical. Academically, this study put the isomorphism into the field of human resource. Practically, it reveals that normative pressure is the most important factor that leads to isomorphism of HR practices which, in time, influence the expatriates’ knowledge management performance in a foreign environment.
