Summary: | 碩士 === 中國文化大學 === 青少年兒童福利研究所 === 97 === This study aims at understanding the current status of the work atmosphere and organization commitment of the teaching and caring personnel in the child welfare instigates, and correlation with work satisfaction is also studied. The tools of this study are ”The basic information of teaching and caring personnel”, “work satisfaction scale”, “work atmosphere scale”, “organization commitment scale”, and 233 teaching and caring personnel in the private child welfare instigates of Taoyuan County are used as the research targets; the obtained data are analyzed using descriptive statistic, independent sample t test, one way ANOVA, Pearson Product Moment Correlation, stepwise regression analysis, etc. The research conclusions are as in the followings:
1. The ”Entire work atmosphere” of the teaching and caring personnel of the child
welfare instigates does not show any differences in terms of the distribution of
sex, age, education level, accumulated work years and work salary.
2. The ”Entire organization commitment” of the teaching and caring personnel of the
child welfare instigates does not show any difference in accumulated work years.
3. The ”Entire organization commitment” of the teaching and caring personnel of the
child welfare instigates shows difference in terms of the distribution of sex, age,
education level and work salary:

) Male is higher than female.

) For personnel with age higher than 45 years old will have higher organization recognition and hard-working willing.

) Personnel with high school and vocational high school diploma will have higher organization commitment and hard-working willing.
(4
) For teaching and protecting personnel with salary in the range of above 30,001 dollars will have higher organization recognition and hard-working willing.
4. The correlation among work atmosphere, organization commitment and work satisfaction is:
(1) Positive correlation
More positive the work atmosphere, better the work satisfaction.
(2) Negative correlation
If the teaching and protecting personnel have lower organization commitment, they tend to have lower work satisfaction on the work.
5. Among the background variables of teaching and protecting personnel (sex, age,
education level, accumulated work years, work salary), work atmosphere

(profession, affinity and alienated feeling), organization commitment (organization recognition, hard-working willing, willing to stay at the job), the ”profession”, “affinity”, “organization recognition”, “peer support”, “work atmosphere”, “work characteristic” and “profession characteristic” will have respective prediction capabilities of 31.2%, 3.8%, 18.8%, 18.2%, 18.2%, 21.7% and 21.7% on the work satisfaction; among them, ”work characteristic” and “profession characteristic” have the highest prediction capabilities of 21.7% on work satisfaction.
From the above results, it can be seen that correlation exits among work satisfaction of the teaching and caring personnel and work atmosphere, organization commitment and background factor; and their importance to the work satisfaction of teaching and caring personnel can be obviously seen. It is hoped that the final research results can be used as suggestions to child welfare instigates , manager and teaching and caring personnel on related research.
