Therefore, this thesis focuses on the kindergartens’ human resource management issues; that is, to study the impacts of organizational service climate on employees’ organizational citizenship behavior with the mediating role of their psychological capital. Three hundred and sixty nine employees involving 45 private-owned kindergartens were surveyed from the government certified private-owned kindergartens in Yunlin County. Results of cross-level mediation model show that employees’ psychological capital is positively related to their organizational citizenship behaviors; additionally, organizational service climate has significant cross-level effects on individual psychological capital and organizational citizenship behaviors. The psychological capital also significantly mediates the relationship between organizational service climate and certain organizational citizenship behaviors. Psychological capital is the state-like individual attribute. As a result of this study, organizations could form highly service climate to shape employees’ positive psychological states which in turn enhance their organizational citizenship behaviors.
