The study aims to investigating the relationship among uncertainty under organizational change, self-control, behavior coping and organizational commitment. According to the surveying questionnaires of 600 employees, eventually 530 valid questionnaires were returned and with a 88.33% return rate. The main findings of this study are summarized as follows:
1、Uncertainty has significantly positive effects on positive emotional and intentional, also significantly negative effects on negative emotional.
2、Self-determination has significantly positive effects on positive emotional, and has significantly negative effects on negative emotional and negative intentional, Impact has significantly positive effects on positive emotional and positive intentional, and has significantly positive effects on negative intentional.
3、Negative emotion has significantly positive effects on escape coping. Furthermore, positive intention has significantly positive effects on control coping but has significantly negative effects on escape coping. Negative intention has significantly negative effects on escape coping but has significantly positive effects on escape coping.
4、Control coping has positive relationship to affectively commitment and normative commitment, while Escape coping has positive relationship to affectively commitment, continuance commitment and normative commitment。
In conclusion, either by control or escape coping, employees will consider outside environment factors and decide continue staying in the current organization.
