Effectiveness in the Elementary Schools of Pingtung County
Abstract
The purpose of this study is to investigate the relationship among principal’s paternalistic leadership, teacher’s organizational civil behaviors and organizational effectiveness in the elementary schools of Pingtung County. First, the literature review of principal’s paternalistic leadership, teacher’s organizational civil behaviors and organizational effectiveness was applied and analyzed. Second, the structure of this study was established and the questionary of survey was designed and pre-tested. Based on above mentioned, the research tool, Questionary of Principal’s Paternalistic Leadership, Teacher’s Organizational Civil Behaviors and Organizational Effectiveness, was proposed. The population was public elementary school teachers in Pingtung County. The 540 samples were stratified random selected from 47 schools. 530 questionaries were returned and 528 of them were vail. The rate of retrieve was 98%. After data collected, the effective data were analyzed by means of descriptive statistics, t-test, one-way analysis of variance (one-way ANOVA), Pearson’s product-moment correlation, canonical correlation, stepwise multiple regression. Furthermore, the results were examined.
The results of this study were as follow:
A. Elementary school teachers performed above moderate level of principal paternalistic leadership, especially in the performance of moral leadership.
B. Elementary school teachers performed above moderate level of teacher’s organizational civil behaviors, especially in the performance of work ethic and law abiding.
C. Elementary school teachers performed above moderate level of organizational effectiveness, especially in the performance of learning achievement.
D. The junior, male and administrative teachers in small-size elementary schools have higher perception of the principle paternalistic leadership.
E. The older, senior and administrative teachers have higher perception of teacher’s organizational civil behaviors.
F. The male, older and administrative teachers in small-size elementary schools have higher perception of organizational effectiveness.
G. Elementary teachers have higher perception of principal paternalistic leadership, especially in the performance of moral leadership, and teacher’s organizational civil behaviors are better.
H. Teachers with nice teacher’s organizational civil behaviors can enhance organizational effectiveness.
I. When moral leadership and benevolent leadership of principal paternalistic leadership and teacher’s organizational civil behaviors are emphasized, organizational effectiveness gets higher.
J. Principal paternalistic leadership and teacher’s organizational civil behaviors have obvious prediction of organizational effectiveness, and “the identifying oneself with the organization” is the primary predictable variable.
Based on the above conclusions, there are some suggestions.
A. to educational authorities
a. establish proper school- developing model of elementary schools to promote organizational civil behaviors and school organizational effectiveness.
b. practice administrative system of principals to enhance organizational effectiveness.
B. to school administrations
a. Principals perform paternalistic effectively, in order to enhance civil behaviors and school organizational effectiveness.
b. Schools should borrow the experience of the older and senior teachers to promote the organizational effectiveness.
c. improve school administration to enhance organizational effectiveness.
d. encourage teachers to perform organizational civil behaviors to enhance organizational effectiveness.
e. inspire members to identify themselves with the organization in order to enhance organizational effectiveness.
f. provide opportunities for teachers to understand administrative affairs, in order to enhance organizational effectiveness.
g. create a friendly environment for female teachers to teach.
C. to future study and researchers
