Summary:碩士 === 國立高雄應用科技大學 === 人力資源發展系碩士班 === 96 === Change of the environment, the sandwich generation's arrival, the work structure produce great change, in time the global competition pressure enterprise, if it want to employed and retained knowledge workers to face the global competition pressure, it must to realized worker's demand between individual and family voluntarily, to balance work family conflict in order to recruit and retain the goodness staff and then increase the organizational competition advantage. We must to create the human capital of the competition advantage, one way to attractive the goodness employees would be offered a attractive welfare policy. The purpose of this study is to explore the relationship among family-friendly policies, commitment to family role, strain, job burnout and withdrawal behavior. Two hundred and forty eight effective surveys were received. The data was analyzed by factor analysis, reliability analysis, validity analysis, using the SEM model to measure the relationship amongst the constructs. Results showed that the employee satisfaction to family-friendly policies has a negative influence on employee strain, job burnout and withdrawal behavior. Employee’s commitment to family role has a positive influence on employee’s strain and withdrawal behavior, it is not a significant influence on job burnout. The employee’s strain has a positive influence on job burnout, it is not a significant influence on withdrawal behavior. In addition, the employee’s job burnout has a positive influence on withdrawal behavior. The mediating effects of strain towards the employee satisfaction to family-friendly policies can negatively influence employee’s job burnout. The mediating effects of strain towards the employee’s commitment to family role can positively influence employee’s job burnout. As a result it is suggested that the organization can reduce employee’s strain, job burnout and withdrawal behavior by providing family-friendly policies.
