The design of this study was quasi-experimental with convenient sampling. There were 70 subjects in the study, 38 of them were in the study group and remaining 32 were in the control group. The subjects in study group received a three-months empowerment educational program while the control group did not receive any intervention except for twice consultations by the researcher while conducting pre and post interviews. The results of this study were as follows: 1. Demographic characteristics were not different between subjects in study and control groups. However, the number of beds and residents in facilities were statistically significant difference between tow groups ( t=4.430,P<0.001, t=4.844,P<0.001), respectively; facilities in the study group were higher than in control group. 2. After three-month empowering intervention, subjects in study group increased their work stress slightly. However, there was no statistically significant difference(Z=0.49,P=0.624). After three-month empowering intervention, subjects in study group increased their work satisfaction slightly. However, there was no statistically significant difference(Z=0.88,P=0.379). From results of process qualitative data, subjects in the study group aware how importance their present in helping disable elders’ independently living and re-define their roles and function in long-term care settings. Most importantly, they found their work ambitious as a nurse who work in community-based long-term care facilities. The suggestions of this study were as follows: 1. To develop empowerment self-learning material for those who are not able to attend in-class learning can receive up-date information, especially for some small size facilities. 2. To initiate a mutual support for nurses in long-term care facilities for them to share information and emotion each other. 3. Using qualitative method of research to find the source of working stress and work satisfaction among nurses in long-term care facilities. 4. To empower the owners and managers in facilities in order to change some policies in facilities effectively and then to check the effects on nurses’ work stress and satisfaction. 5. Since the accreditation system for long-term care facilities is a main source of work stress for nurses, it is necessary to understand opinions and attitudes for system among different perspectives of government, scholars, owners of facilities and nurses in order to develop the consensus each other.
