ESOP is a common type of employee ownership scheme and a type of employee benefit plan. The employee ownership literature suggests three alternative, but not mutually exclusive, models of the psychological effects of employee ownership. The intrinsic satisfaction model suggests that ownership itself is the critical variable for employee morale in employee ownership companies; the more ownership, the better. The extrinsic satisfaction model suggests that the financial benefits of employee ownership are most important for employee satisfaction. The instrumental satisfaction model posits that employee ownership causes an increase in worker participation, which, in turn, increases employees’ organizational commitment and decreases their turnover intension. What factors of employs ownership plan affect employee ownership satisfaction and job satisfaction is the first motivation of this study. Chunghwa Telecom has implemented ESOP since April 2006. How the employee satisfied with this plan in Chunghwa Telecom is the second motivation of this study. Therefore, the purposes of this study are to explore (1) the relationship between perceived financial value of ESOP and satisfaction with ESOP (2) the relationship between perceived influence from ESOP and satisfaction with ESOP (3) the relationship between perceived financial value of ESOP and job satisfaction (4) the relationship between perceived influence from ESOP and job satisfaction and (5) the relationship between satisfaction with ESOP and job satisfaction. Two thousands questionnaires are mailed to six operation divisions in Taichung area, and 1100 effective questionnaires are collected, representing a response rate of 55%. Testing by ordinary least-square regression analysis, questionnaire data of 1100 employees of Chunghwa Telecom pointed out that (1) as predicted, perceived financial value positively influences satisfaction with the ESOP and job satisfaction, (2) perceived influence from ESOP positively influences satisfaction with the ESOP and job satisfaction, and (3) the positive relationship of satisfaction with the ESOP and job satisfaction is significant. Moreover (4) the satisfaction with the ESOP partially mediates the relationship between perceived influence from ESOP and job satisfaction.
