Abstract
The increasing number of civil service women, caused by the government’s effort to promote women elite as the high-ranking policy makers in recent years, has unquestionably heralded the inception of the female era in Taiwan. This research tries to understand the impact factors of career development that can contribute to the promotion of aforementioned high-ranking civil service women. These factors include gender roles, role conflict, personality characteristics, achievement motivations, and the strategies for career management. The author is interested in how these factors correlate with one another to affect female’s career development. The research purposes are as follows:
1.To explore how gender role and role conflict affect the career development for high-ranking female executives.
2.To understand how personality characteristics , achievement motivations and career development could correlate with each other for high-ranking female executives.
3.To understand the career development strategies for high-ranking female executives.
4.To propose feasible solutions, on the basis of the research results, for the reference of the relevant authorities and following researchers.
This research employs the qualitative interview method. The subjects of study include five female executives with ranks above ten in the civil service scale in one of the governmental organizations in Southern Taiwan in order to deeply explore factors affecting the interviewees’ career development. The following is the research conclusions:
1. Gender roles can crucially influence the career development for high-ranking female executives.
2. Role conflict has important impact on the career development for the high-ranking female executives.
3. There is an important correlation between the five personality characteristics and the career development for the high-ranking female executives.
4. High degrees of achievement motivations are a factor contributing to the positive career development for high-ranking female executives
5. High-ranking female executives are capable of using timely strategies, conducive to the success of their career development.
In addition, this research, based on the observation conclusion, also comes up with suggestions for the governmental organizations, the incumbent high-ranking female executives, the incumbent women workers on the verge of being promoted to the supervising positions and so on. It is expected that follow-up researches can continue to probe deeper into relevant topics.
