Substantial work has been published on the effects of gender diversity in groups; however, few firm-level analyses of the effect of gender diversity on organization performance exist. Drawing on the social identity theory, the similarity/attraction paradigm, the information and decision-making theory, and the resource-based view of the firm, we developed and tested hypotheses on the curvilinearity of the relationship between gender composition and organization performance. Through analyzing government databases of three separate years with companies sampled from the entire wholesale and retail industry, we found female representation showed a U-shaped relationship with organizational performance, whether in the job level of managers and professionals or in operational-level employees. Implications of these results for theory, future research and practice are discussed.
