Summary: | 碩士 === 義守大學 === 管理研究所碩士班 === 95 === According to the current recruitment system in Taiwan, the Republic of China, conscripted soldiers make up a high proportion of military members. In the past, most conscripted soldiers used to complete their service and return to the society no more than two or three years based on the conscription system. However, the Ministry of National Defense (MND) is promoting military service reforms in the direction of “volunteer-oriented” enlistment and conscription combination systems in order to achieve the goal of ratio 6 to 4 in 2008.
In addition, the policy for recruitment of sergeant will be altered and the consequence of the change will reveal the importance of volunteered-oriented sergeants from the volunteered soldiers. The novel recruitment policy intends to discontinue obtaining sergeants from the sergeant armed forces preparatory schools instead of the selection of volunteered soldiers. Since sergeants represent the fundamental level of leadership in military, it is no doubt that they play the vital role with military training, leadership, management and instruction.
The subjects of this study are the volunteered soldiers serving in the Marin Crops and selected from the beginning of the novel policy in the end of year of 1996. They are retiring from the military and supposed to determine whether to retain in military or to retire from their services. The number of volunteered sergeants from volunteered soldiered will significantly have impact on the armed forces and the acquirement of sergeants.
A survey based on one dependent variable: willingness of staying in the military and four major independent variables: the culture of an organization, the commitment of an organization, job satisfaction, and personal character was developed and conducted. Proportional, descriptive, and regression statistical methods were adopted to identify the relationship between the predicted and predictor variable and the major factors on the willingness of staying in military for volunteered soldiers. Therefore, the significance of the study can provide suggestions for not only promotion of proportion of volunteered soldiers but also the improvement of policy and effectiveness of recruitment system. The results of the study are also expected to apply to all units in military in practice.
