Summary:碩士 === 國立花蓮教育大學 === 學校行政碩士班 === 94 === The purpose of this study was to investigate the current situation of a school's organizational culture and that of teacher's organizational commitment, to analyze how teachers from various backgrounds perceive their school's organizational culture and the effect this has on their commitment. Some recommendations for improvement were made according to the research conclusions. This study was proceeding with surveys of “Organization condition of elementary schools ” as well as semi-constructed interviews. 1683 samples were chosen from schools in 22 Counties. Those interviewed were department directors, department assistant directors, homeroom teachers and non-homeroom teachers at the elementary level. Finally, 1066 pieces of data were collected and were analyzed by SPSS 10.0 for Windows and the conclusions of this research were as follows: 一、The teachers of elementary schools were universally conscious of their school's organizational culture。 二、The teachers of elementary schools over all had an average to above average organizational commitment. 三、The elementary school teachers’ perception of their school’s organizational culture varied according to their different backgrounds. 四、The teachers of elementary schools had different levels of organizational commitment depending upon their various backgrounds. 五、There were positive and significant correlations among all dimensions of teacher's organizational commitment and their schools organizational culture. 六、Teachers’ different backgrounds and their school's organizational culture had predicative efficacy for Teacher's organizational commitment,R2 was 51.2%. Conclusions based on the collected data in this study suggest some implications for the elementary school principals and other concerned authorities involved. There were implications for further studies as well.
