Summary: | 碩士 === 國立中正大學 === 成人及繼續教育所 === 94 === Network benefit could enhance individual competitive advantage and improve employees’ development. It is a critical topic for the human resource development domain. Social capital is an important exogenous variable for network benefit. Many researches indicated social capital had a positive influence on network benefit; however, some studies found there was no correlation between those two variables. It meant there could be a moderate variable influencing the relationship. The purpose of this study was to explore the moderate effect of political skill in the integrative model of network benefit and social capital. The researcher sampled participants from employees of the top 500 Fortune companies at the service industry and collected 437 effective questionnaires. The current study used the network analysis technique to analyze the network structure and social resource; and further, the researcher used structural equation modeling to do data analysis. The results of the study will clarify the moderate effect of political skill among the relationships of network benefit and social capital. The results indicated: (1) The whole model fit ranked the evaluation standards implying the theoretical model was supported and all constructs have influential relationship. (2) Through the SEM test of trans-group confirmatory found that due to the high and low of political skill the weak-tie, contacts in other functions, contacts at higher levels produced different network benefit outcomes. This implied the political skill had moderating effect in link-network-integrative model of social capital. The results give insights for theory building of social capital and network benefits and give references for human resource development practice.
