Description
Summary:碩士 === 東吳大學 === 企業管理學系 === 93 === The research is a cross-level study – team level & individual level. Data in this research are consisted of various work teams or groups in Taiwan’s companies, total 50 companies and 63 valid teams (included 63 questionnaires of manager and 286 questionnaires of member). The purpose of this study is to explain the relationships between goal orientation, political behavior and performances on team level and cross level. On team level analysis, we examine the effect between team goal orientation, team political climate and team performance; on cross level analysis, we discuss whether team goal orientation and political behavior can affect in-role and out-role performances on individual level, then analyze whether individual goal orientation has a moderate effect between team political behavior and individual performances. The results of team level show that team performance orientation has a direct and negative effect on team performance, but the relationship between team learning orientation and team performance is not significant; on the other hand, team performance orientation has a direct and positive effect on team political behavior, but team learning orientation has not; at last, we find that team political behavior affects team performance negatively, and team political behavior has a mediate effect between team performance orientation and team performance. The results of cross level report that team political behavior has a direct and negative effect on task performance or organizational citizenship behavior. That means when work environment fills with political behaviors, it could lead employees to perform worse. On the other hand, the moderating effect of individual goal orientation and the mediating effect of team political behavior can not be proved.
