This study is basically working on the linear structure relational model to research the relationship between public hospital organizational culture, conductible model of nursing director to the job satisfaction and organizational commitment of nursing personnel. The affairs budget of public hospital decreases recently and so is the number of nursing personnel. Each hospital employs their new workers by themselves. After 2002 SARS storm hiring nursing personnel become harder and harder. The study offers hospital management stratum to understand the mutual relationship and also correct direction in order to advance the original managerial mode.
We use questionnaire to study 13 department of healthcare hospitals nurses. There are total 925 questionnaires and 810 effectual questionnaires. (effectual questionnaire 87.57%). The research theory goes through the linear structure relational model with moderate certification and consists with the standard of suitable degree, the results showed that: (1) The pronumeral of vital statistics cause obvious difference in organizational culture, conductible model, job satisfaction and organizational commitment. (2) Organizational culture makes positive effect on conductible model: (3) Organizational culture causes positive effect to job satisfaction; (4) Organizational culture causes positive effect to organizational commitment. (5) Conductible model makes positive effect on job satisfaction. (6) Conductible model affect organizational commitment indirectly through job satisfaction. (7) Job satisfaction causes positive effect on organizational commitment.
For public service nursing personnel, organizational culture and job satisfaction affect organizational commitment directly, job satisfaction affect conductible model indirectly and organizational culture affect organizational commitment most. The nursing personnel who are hired by the hospital, organizational culture and job satisfaction cause equal affection on organizational commitment.
