Summary: | 碩士 === 輔仁大學 === 管理學研究所 === 93 === The 21st century is the knowledge Competition Age, humanity's precious innovation ability bring the knowledge property which is the essential factor for the enterprise maintain the competitive advantage. Enterprise's innovation ability depends on staff's creativity, the creativity is necessary condition of the R&D personnel and it depends on the staff individual social networking and absorptive ability. The social networking affects the useful information and the resources origin, the absorptive ability affect the ability which absorb information and application resources. Therefore, the enterprise depend on t the R&D personnel’s ability which the personnel unceasingly innovates, in the capital, technical and knowledge-intensive high tech industry, obtains the leadership superiority of technical and maintains its status of product, in order to establish the forever survival base.
In the past, the most of innovation ability research were focus on the influence of organization to the innovation ability, rarely regarding the different personality characteristic and ability individual, how under the same resources condition which the organization gave, have the innovation behavior via each other the interaction and the study. Therefore, this research use the conclusion by the literature discussion to establish the preliminary analysis research construction and the variable concept, choose the case visit method to exploration the case analysis. Then, using the interviews word by word to record and induction make the material analysis and the concept classification to understand the theory and the literature discussion conclusion’s rationality and feasibility. At the same time, clearing the essence of research question, confirmed the studies variable concept with the reciprocal relation in order to establish the research construction and proposed the finally discovery of studies as follows:
First, when the R&D personnel have strong creative personality traits, the absorptive ability and social networking are more stronger. Among the "seeking knowledge", "capableness" and "activeness" of "creative personality traits " influence " absorptive ability " and " social networking " is the biggest, this three kind of special characteristics union will affect the R&D personnel's will degree to seeking knowledge. Personnel have the strong will of seeking knowledge who like thinking deeply about the question, facing the challenge, frequently initiative collection, observation, ponder over, comparison information, utilizes the keen observation, find the discontent out to improve and solution it, therefore, this kind of special characteristic concern with R&D personnel’s " absorptive ability " that strong or weak. The positive enterprising and the achievement object in the activeness, will affect R&D personnel's position in his network. When the official rank is higher, the network centrality is higher; more positive enterprising, he also can be closer with the network member's interaction frequency and the network type is also more multiplicity.
Second, the R&D personnel’s absorptive ability and social networking are stronger, his innovation ability will be stronger. Especially, the R&D personnel’s education level is high, the knowledge specialization is high and the work experience richly will be helpful to the innovation ability’s promotion. But the R&D personnel have more networks with the work related, the interaction frequency is closer, the influence is bigger, and can get more application resources for innovation, that will be helpful for his innovation ability display.
Third, after the R&D personnel’s innovation ability is promoted, his social networking and absorptive ability may strengthen again. When the innovation ability is promoted that means his specialized ability is strong. When other colleagues meet the technical related questions, most of them will come to consult, he utilize the sharing and opinion exchange to grasp more information and resources. However, the innovation achievements be enhanced, his centrality in the network also be promoted. It’s helpful to obtain the information. Therefore, after the innovation ability is promoted, the social networking may be strengthen again. But diverse information and resources will stimulate the R&D personnel thirst for knowledge and will strengthen his absorptive ability.
Fourth, when the R&D personnel’s creative personality traits, social networking and absorptive ability are different, his innovation ability types are also different. The R&D personnel who have the technical innovation ability, his creative personality traits are stronger than the people who have the product innovation ability. His study subjects in the school are high relevance and his study subjects with work are also high relevance. In the specialized domain, his qualifications and records of service is depth, the official rank is higher, and the age is elder. Therefore, absorptive ability is strong. But his multiplicity, centrality and interaction frequency of social networking are stronger than the person who have the ability of product innovation. Especially, the high education person own more social networking. when his official rank is higher, his centrality and interaction frequency are also higher. The R&D personnel who own the product innovation ability, his endurance, insistence and unclear tolerance of creativity personality traits are lower than the people who own the technical innovation ability. He is sensitive to new and popular information, and own the specialized background knowledge over one but the relevance with work are lower than the technical innovation person, therefore, he usually apply to the same industry and his absorptive ability is weaker than the technical innovation person.
Finally, proposing the research conclusion base on the theory and implementation, also narrates this research’s limit and recommend the following research in the future.
