Abstract :
「Leader-Member Exchange Theory」LMX theory point out:enterprise leader treat every member has different ways. Leader can build different exchange relationship with member and to follow different quality of exchange relationship, leader can divide different types of member. This study is based on the LMX theory , and discuss to affect three items standard of Leader-Member exchange relationship-Affection、Loyalty and Contribution whether can affect leader on conflict resolution way-effect of Collaboration、Compromise、Domination、Accommodation and Avoidance?Furthermore, the study discuss conflict level-High conflict、Middle conflict and Light conflict on above three items standard -- interference effect of affection、loyalty and contribution relationship, and attempt to find out administration behavior in conflict resolution way with complicated appearance.
The study adopts scenario experiment study way , The researcher according to influence Leader-Member exchange relationship on conflict degree─High conflict、Middle conflict and Light conflict which in one scenario survey of three scenario cases. Every conflict degree on three terms standard of Leader-Member exchange relationship(affect close and distant、loyalty
high or low and contribution), design eight kinds of the same type scripts of staff, and request receiver according to among conflict degree which one scenario case and eight scripts stated simulation situation that answer about five resolution ways of conflict conduct-problem of Collaboration、Compromise、Domination、Accommodation and Avoidance, answer receiver''s personal background materials. Therefore, this study is experimental design in 3*2*2*2 complete experimenters, the ones that is it discuss affection、loyalty and contribution on resolution way influence of conflict conduct by enterprise''s leader.
The study’s survey total effective questionnaire in 242 copies, it included High conflict of 65 copies survey、Middle conflict of 111 copies survey and Light conflict of 66 copies survey.
Materials analytical method adopts cover count parameter analysed (Repeated Measures ANCOVA ) of general linear way, control variable includes sex 、age、 seniority、and education degree ,etc. personal background variable.
The main discovery of the result of study is as follows:
1、 Leader is on conflict conduct with decision of resolution way, influence three terms standard of Leader-Member exchange relationship-Main effect is outstanding of affection、loyalty and contribution. Also, leader with high contribution、high loyalty’s A、E member adopts collaboration、compromise first, and then to adopt accommodation’s resolution way. On the other hand, which is about low contribution、low loyalty’s H、D member adopts resist’s resolution way first, it doesn’t adopt collaboration、compromise、accommodation and avoidance’s resolution way.
2、 Affection、loyalty and contribution is with decision of resolution way of leader conflict conduct. It is not full the same for the reciprocation result of second of steps of decision of the way. In collaboration system , loyalty*contribution have reached standard apparently;In compromise system , all have reached standard apparently;In resist system , all have not reached standard apparently;In accommodation system, affect*loyalty、affect*contribution have reached standard apparently;In avoidance system, affect*loyalty have reached standard apparently
3、 Influence three terms standard of Leader-Member exchange relationship-affect、loyalty and contribution of third of steps reciprocation result in what conflict conduct’s resist and avoidance with decision of resolution way have reached standard apparently, and collaboration、compromise、accommodation with decision of resolution way have not reached standard apparently.
4、 Interference effect because of Conflict degree with affect、loyalty and contribution of Leader-Member exchange relationship is on influence of conflict’s resolution way, because " level of conflict degree "-High conflict H、middle conflict M and light conflict L, which adopt resolution way of conflict conduct -collaboration、compromise、domination、accommodation and avoidance which have difference standard apparently.
5、 Interference effect because of conflict degree with leader duty grade and not leader duty grade that is in affect、loyalty and contribution of Leader-Member exchange relationship is on conflict degree’s influence of resolution way. The result shows, in charge of duty grade with in charge of duty magnitudes of experimenter in conflict degree H, M, L depends on the emotion separately closely and distantly, loyal level, contribute three of level become item distinguish eight types staff shut , compromise , resist , be forbearing and conciliatory , and keep out of the way because of in conformity with reciprocation interference result of dominance of way to interconnected system, its reciprocation dominance each has different differences. Experimenter to conflict degree H, M, L in charge of duty grades are because of nearly all having a dominance difference in conformity with the way, but not experimenter to conflict degree H, M, L in charge of duty grades are because of not almost all having a dominance difference in conformity with the way.
