Summary: | 碩士 === 國立屏東科技大學 === 農企業管理系 === 92 === The case study conducted in this paper is based on the key player of convenience store industry in Taiwan: President Chain Store Corp. (7-11®). The data was collected from a census of 350 interviewees from 460 southern-Taiwan-based 7-11® stores in Kaohsiung City, Kaohsiung County, Pingtung County, and Taitung County. The statistical software SPSS was used to analyze the data. In particular, t-test and an analysis of variance for a one independent-variable design are used to determine how each variable causes impact on the interviewees’ contentment with their working life quality and turnover intent. Also a Scheffe’s test was employed to test multiple comparisons. Finally, a multiple-regression-analysis was done to interpret the possible correlation between construct of working life quality and turnover intent .
The results are as follows:
1.Generally speaking, the night shift from the Kaohsiung and Pingtung division of President Chain Store Corp. are dissatisfied with their working life quality (m=2.32). The main reasons for a low job satisfaction are working conditions, job characteristics, working environment, career development, and human relationship.
2.Turnover intent of the night shift from the Kaohsiung and Pingtung division of President Chain Store Corp. is at an average of 2.81, slightly below the middle value of 3. This could be interpreted as a phenomenon that the night shift hold a reluctant attitude toward work but their turnover remained undecided. The interviewees may have a strong turnover intent toward their current job at the President Chain Store Corp. on the night shift. However, they do not take an immediate action to resign from their current posts probably due to a high unemployment resulted from the ongoing economic downturn.
3.There is a significant difference between each variable involved in interviewee profile and five constructs of working life quality. The variables are age, education background, marital status, post, seniority, salary, and the characteristics of his/her responsible store.
4.There is a significant difference between each variable involved in interviewee profile and turnover intension. The variables are age, education background, marital status, post, seniority, salary, and the characteristics of his/her responsible store.
5.A negative correlation can be found between the night shift’s working life quality and their turnover intension. In other words, the better the working life quality is offered, the lower the employee turnover intent.
6.As far as employee turnover intent is concerned, the five core constructs of working life quality, i.e., working conditions, job characteristics, working environment, career development, and human relationship, have a predictive value of 77.9%.
According to the study, the possible solution to the problem of night shift turnover intent could be a series of methods to help employees to obtain working life quality satisfaction, such as better promotion and incentives, job independence, reasonable workload, pay satisfaction, family life, social life, and appropriate job orientation or training.
