Summary: | 碩士 === 逢甲大學 === 企業管理學系 === 89 === Organization theory(OT) has established its solid knowledge foundation for many years. However, scholars are keeping look for research gaps of organizational research continuously. They devoted themselves to make organization theory to be complete and applicable.
In reviewing previous studies and literatures, we found that there are few integration on the three important research fields in OT:corporate culture, comparative management and organizational symbolism. Therefore, this study tried to integrate the three mainstream fields of organization theory through exploring the content of organizational symbolism and the relationship among culture intent, symbolic management and corporate culture strength. Also,we hoped to provide some contributions in theories and practices.
The study attempted to delve into the relationship between corporate culture and organizational symbolism. Because of the lack of domestic studies about the issues of corporate culture and organizational symbolism, and the relationships among relevant variables are unclear, we choose multiple case study as our research design. In doing this research, we interviewed twelve firms that were owned separately by Taiwanese, American and Japanese in Taiwan. After analyzed the cases in depth, we develop a conceptual framework and several propositions.
We obtained the results and findings as follows:
1.There is a positive relationship between symbolic management and corporate culture strength. Culture intent and the way of corporate culture emerged will influence the relationship.
2.There is a positive relationship between culture intent and corporate culture strength. And the way of corporate culture emerged will influence the relationship.
3.The relationship between culture intent and symbolic management is positive.
4.The culture intent of American-owed enterprises is strongest, Taiwanese-owed enterprises is second, and Japanese-owned enterprises is the weakest.
5.The degree of use of organizational symbols by Taiwanese-owed enterprises is higher than two other kind enterprises.
6.Culture intent of service firms is stronger than industrial firms’. And equity-structure will influence the relationship. Culture intent of firms in traditional industries is no difference with those of firms in new industries.
7.The degree of use of organizational symbols by service firms is higher than industrial firms, and the degree of use of organizational symbols by firms in traditional industries is no difference with those in new industries.
Finally, based on the empirical findings, this study developed a conceptual framework of corporate culture and symbolic management and provided some valuable meanings and suggestions to related theories, practices and empirical studies.
